Scheduling a mountain, where the worst weather needs the most people
Every other outdoor operation staffs down when the weather turns. A mountain often has to staff up — and roughly a third of the people doing it work while the place is closed.

A ski area is the hardest scheduling problem in outdoor recreation, and not because it is bigger. It is because three of its assumptions are the opposite of everyone else's: a large part of the operation works overnight while the mountain is shut, the coldest and worst days can require more staff rather than fewer, and several crews have a coverage floor you are not permitted to go below rather than one you would prefer not to.

Half the operation never sees the other half
Snowmaking and grooming run through the night; lifts, patrol, school and rentals run through the day. They share equipment, terrain and a radio channel, and they almost never share a shift. Model them as separate departments with genuinely different shift types, because a single roster spanning a 24-hour operation hides the handoffs, which is where the mistakes live.

Snowmaking is scheduled against the wet bulb, not the forecast
This is the constraint no general-purpose scheduler has any way to express. You cannot make snow at a given air temperature — you make it against wet-bulb temperature, which combines temperature and humidity. A dry 28°F night is productive; a humid 30°F night is not. Marginal conditions sit somewhere around the high twenties on the wet bulb and improve sharply as it falls.
The scheduling consequence: early-season snowmaking is not a shift pattern, it is a standby roster. Windows open at 9pm and close at 4am, sometimes with a day's notice and sometimes with three hours'. Every hour inside a window is terrain you will have at Christmas, so nobody wants to miss one.
- Roster the window, not the night. A crew called for "on-call, 8pm to 6am, confirmed by 5pm" is honest about what is being asked; a crew rostered 10pm–6am and stood down at 9pm is not.
- Decide what a stood-down call is worth before the season. Several states require a minimum payment when someone reports for a scheduled shift and is sent home, and a standby arrangement that ignores this is a payroll dispute waiting for February.
- Publish the call-in rule, not just the roster. Who decides, by what time, on what number — so the answer at 5pm is a text rather than a phone tree.
The staffing forecast gives any venue seven days with the staffing consequence attached, flagging cold, wind, snow and heat. It is a plain outlook rather than a snowmaking model — but it will tell you which nights next week are worth having someone on standby for.
Cold does not reduce your headcount. It multiplies it
At a golf course, −5°F means nobody comes and you send people home. On a mountain it means fewer guests and more staff per lift, because exposed positions have to rotate. A lift attendant at the top of a fixed-grip quad in a 20-knot wind at −10°F cannot stand there for a four-hour block, so the same lift that runs on two people at 25°F needs three or four to rotate through warm-ups.
This is the single most expensive scheduling surprise in the business, because it arrives on the days you had already assumed would be quiet. The forecast that made you roster light is the forecast that should have made you roster heavy.
High wind does something different again: it puts lifts on hold or shuts them, which does not send the crew home — it strands them, moves guests onto the lifts still spinning, and changes which positions need covering mid-shift.
Some coverage has a floor you are not allowed to cross
Most scheduling is a judgement about how many people you would like. Parts of a ski area are not. Lift operations carry a minimum crew per lift — enough to load, unload and, critically, to carry out an evacuation — and patrol carries a minimum count before the mountain can open at all. Depending on where you are, those floors are set by a state tramway authority, your insurer, or both.
What that changes about scheduling: a gap is not a degraded day, it is a closed lift. Two call-outs on a Saturday morning do not mean slower loading, they mean a lift stays on hold, the terrain it serves is unreachable, and the crowd redistributes onto lifts that were already at capacity.
So model these as roles carrying the qualification, with the coverage requirement attached to the role rather than to the shift — and build in the depth deliberately. Knowing on Thursday that Saturday has no slack is worth a great deal more than discovering it at 8:15 on Saturday.
The powder-day problem is a scheduling problem
The industry has its own joke about the flu that only strikes after twelve inches overnight, and it describes something real: your biggest demand day of the season and your worst call-out day of the season are frequently the same day, for the same reason.
Rostering harder does not fix it. What does:
- Give the day back deliberately. Early lift access, a first-tracks window before opening, a shortened shift on the biggest days. Staff who ski before their shift do not need to be ill during it.
- Name the days in advance. A published expectation for powder days and holiday weeks is a different conversation from a disappointed one on the morning.
- Know your depth before the storm, not during it. The forecast arrives days ahead; the call-outs arrive at 6am. Those are not the same lead time, and only one of them is useful.
A season with no start date, staffed by people who need somewhere to live
Two things make ski hiring unlike other seasonal hiring. The first is that you commit to a workforce for a season whose opening day the weather decides — you are hiring in September for a mountain that opens in November, or does not.
The second is that in most ski towns the binding constraint on a seasonal worker is housing, and a significant share of the crew arrives on visas with fixed start and end dates. Both put hard edges on availability that have nothing to do with preference: someone whose housing ends on 15 April is not working on 16 April, however good the spring conditions are.
- Collect the end date at hire. Visa dates and housing dates belong in the record on day one, not discovered in March when you are building the closing-weeks schedule.
- Schedule the spring tail first. April labour is the scarce resource, not January labour.
- Treat returners as the asset they are. The cheapest hire is the one who came back, and after pay the biggest lever is whether the schedule respected their time — how far ahead it went out, and whether stated availability was actually honoured.
Overtime, holiday weeks and the pay period
Christmas through New Year, and the February holiday weeks, are a large share of the season's revenue compressed into a few days when nobody has a day off. It is also where essentially all of the season's overtime happens, and it happens for a predictable reason: somebody covers a call-out on day six of a seven-day week.
Overtime is entirely visible at the moment a shift is assigned and effectively invisible afterwards, so the check has to run then — and against the pay period, which in a seasonal operation very often is not a calendar week. Rest between shifts deserves the same treatment, and matters more here than almost anywhere: a groomer coming off a night shift, or a patroller who closed and is opening, is doing safety-critical work on a short gap.
A checklist for the week
- Read the week for cold and wind, not just snow — and roster exposed lift positions up on the coldest days.
- Identify the snowmaking windows and confirm the standby roster and the call-in time.
- Confirm patrol and lift minimums by name for every operating day, and know where you have no slack.
- Check the overnight-to-morning handoffs — grooming to lifts, snowmaking to grooming.
- For any forecast powder day, check depth on the crews most likely to be short.
- Look at hours-to-date in the pay period before assigning the last shifts of a holiday week.
- Check rest gaps for anyone crossing between night and day operations.
- Publish to every department at once, and push changes the same way — most of your staff are outdoors and none of them are at a desk.
How do you schedule ski area staff around the weather?

When should a ski area publish its schedule?
As far ahead as the operation allows, and further than feels necessary during holiday weeks. Seasonal mountain staff are frequently on fixed housing or visa terms and often hold second jobs, and the amount of notice they get is one of the strongest predictors of whether they return next season. Publishing further ahead costs nothing and is among the few retention levers entirely within a manager's control.
